Charter Communications Virtual Job Tryout
Charter Communications, also known by their Spectrum brand, receives the 2023 HRM Impact Award for its four-stage virtual job tryout. While operating during the pandemic, followed by the Great Resignation, Charter saw the need to effectively hire employees as an opportunity to create a state-of-the-science staffing process for Store Specialists. They began by answering four key questions: How do we more efficiently guide our candidates to the right roles? How do we automate the top-of-the-funnel activities to handle large fluctuations in applicant volume? How do we handle interviewing in the face of pandemic restrictions? How can we assess potential in large numbers of applicants in a fair, valid, and candidate-friendly way? The answers to these questions led to the creation of the four new processes: Fit Finder, which includes measures of occupational interests, biodata, and work style help triangulate a job seeker’s preferences and fit; Assessment, using a preconfigured tool, then following up with a more customized version of that tool once custom content was created; Self-Scheduling of Interviews, empowering candidates to take control of the process and move forward at their own pace; and Digital interviewing, conducting screenings via Modern Hire’s digital interview platform, asking a few behavioral based interview questions, and measuring verbal communication.
2022-2023 Honorable Mention
U.S. Department of the Interior My DOI Career
The U.S. Department of the Interior is presented an honorable mention for their project, My DOI Career. My DOI Career was created to provide prospective employees a glimpse of the many job opportunities and paths their career could take at the Department of the Interior and to let current DOI employees know how they can find another job within the Department and how their skillsets may transfer to other opportunities. My DOI Career was created in order to address retention challenges, connect employees to development and growth opportunities within the Department, and recruit the next generation of DOI employees. It consists of six parts: Find Your Path, simple questions to select career options based on the user’s current occupation, goals, competencies, and experience; Common Pathways, providing insights to career pathways from scientific and technical occupations to policy occupations; Plan Your Path, to help understand necessary experience and competency development in order to be competitive for a future targeted career; and three artificial intelligence and machine learning (AI/ML) models.
2021-2022 Award Winners
SeaWorld Parks and Entertainment has been awarded the 2022 HRM Impact Award for its new multistage hiring process, implemented to restaff its parks as efficiently as possible in the COVID-19 hiring environment while ensuring they were choosing the best candidates. SeaWorld’s business challenge was: How do you build a state-of-the-science staffing solution that can 1) handle a huge volume of applicants, 2) follow all safety and social-distancing guidelines, and 3) do so in a fair and valid way? This new workflow included an assessment at the top of the funnel with a hard cut to filter out lower-quality candidates, an interview self-scheduling tool to allow candidates who passed the assessment to move forward instantly, and online interviews. They also worked to enhance the candidate experience with a realistic job preview, additional custom assessment content, and better recruiter tools throughout the year. Despite an aggressive launch timeline, SeaWorld remained dedicated to building a fair and valid process, with an eye toward improving the candidate experience, resulting in maximum human resource management impact.
2021-2022 Honorable Mentions
NYC Health + Hospitals was awarded the 2022 HRM Impact Award Honorable Mention for its HR Covid-19 Response & Emergency Preparedness Initiative, which was developed and implemented during the COVID-19 crisis. In March 2020, New York City quickly became the U.S. epicenter in the COVID-19 pandemic, causing the NYC Health + Hospitals system to become overwhelmed. With the novelty of the virus, the quick rate of transmission, and the vulnerability of its patient population, the organization had to quickly shift from normal operations to meet the patient demand and to address the new needs and priorities for its organization, its patients, and its staff. The initiative included centralizing recruitment and creating an online dashboard to track open positions, creating partnerships to strategically address system needs, taking over medical resident onboarding and creating an online System Resident New Employee Orientation, centralizing trainings enrollments, providing language translation services, and more. Although HR is not on the frontlines providing direct patient care, the team provided the tools and resources needed to sustain operations during a global pandemic. Through the establishment of this standardized HR emergency response, they are now prepared should another disaster, global pandemic or other, impact their system.
PepsiCo was awarded the 2022 HRM Impact Award Honorable Mention for its overhaul of its Organizational Health Survey program for managers, creating PepsiCo’s next-generation survey experience through AI-driven action planning. This included refining survey measurement, improving user experience when reviewing results, and leveraging AI to help drive manager actions. Re-designing the OHS program empowers managers through: a) refined content that provides managers a more succinct list of potential priorities; b) driving manager experience through AI; and c) facilitating manager actions through behavioral nudges. The OHS program has seen great success over the past 20 years and the current version demonstrates latest technology and thinking around manager empowerment. Looking ahead, the OHS program will expand how a manager can act to improve workgroup climate and culture by integrating similar feedback tools and leverage other PepsiCo data sources to further individualized nudge campaigns and help guide managers to act for their employees.
2020-2021 Award Winners
Comcast Cable is being awarded a 2021 HRM Impact Award for its “Future of Work” initiative. The initiative was designed to look at each step in the company’s hiring process and review what new technologies and human elements could be used to enhance automation, improve business outcomes (e.g., time-to-fill, quality of hire, new hire retention), and most importantly, create a better candidate experience. Four interventions were identified as part of the company’s hiring overhaul: assessments, which included job analysis and assessment design, a validation study, and post-rollout validations and updates; on-demand video as an interviewing technology; automated interview scheduling; and virtual interviews. Heavy staffing fluctuations caused by COVID-19 have presented a unique challenge for staffing practitioners. Comcast’s efforts to modernize and automate steps in the hiring process allow the company to handle surges or drops in hiring volume without significant impact on its internal staff.
Merck & Co.’s winning project, “General Management Acceleration Program (GMAP),” is the global flagship program for high potential early-in-career talent to develop into Merck’s global enterprise-wide leaders. Designed and implemented in partnership with Siena Consulting and Duke University, this program, continuously evolved and substantially expanded every year since inception, consists of a multiple-hurdle selection process of six in-depth, feedback-laden assessments and a two-year developmental program including stretch assignments, action learning projects, and targeted development activities and roles. GMAP has had a demonstrable impact in identifying and promoting strong role performers and those with high potential; fostering career advancement and development; and placing talented alumni into higher-level roles. Beyond that, the GMAP program has also spurred a “grassroots” culture change around dimensions such as: inspiring and energizing others; breaking down functional silos and international borders; and challenging the traditional and structural status quos, to spur an innovative mindset.
2020-2021 Honorable Mentions
P&G was awarded the 2021 HRM Impact Award Honorable Mention for its project, “Interactive Assessments,” an online cognitive ability assessments program launched globally in 2019. This solution included a donation of a liter of clean drinking water to children in need for every pre-hire assessment completed. This solution was designed to improve the company’s global assessment process by addressing the candidate experience, digitization, and scale. A rigorous criterion validation study found the interactive assessments to be valid predictors of job performance globally for both managers and non-managers.
PepsiCo’s winning project, the “PepHire Program,” is a multi-trait, multi-method (MTMM) global external selection program designed to assess the baseline capabilities required for success at different levels of management and is aligned to the company’s global leadership competency framework. The program injects rigor, standardization, and objectivity in assessing external talent, supplementing other elements of PepsiCo’s hiring process (e.g., structured interviews, resume reviews, and functional assessments).
2019-2020 Award Winners
Walmart is being awarded a 2019-2020 HRM Impact Award for its project, “Retail Associate Assessment (RAA).” The program was developed to be used as a selection tool to support the hiring process at each of the 4,700+ Walmart stores. With more than 3,000,000 applicants each year, the program helped predict both performance and turnover while meeting many competing demands.
